This story highlights my transition from a “firefighter” to a leadership approach rooted in trust and inclusion, focusing on empowering teams and driving lasting organizational growth through collaboration.
In the corporate world, we often encounter a diverse range of employees: those who excel and stand out, those who stay comfortably in the status quo, and others who do just enough to get by. High achievers tend to be seen as reliable, dependable, and capable of taking on an extra workload. But what happens when these top talent start to burn out or leave? Managers often worry about losing them, yet many fall into the misconception that “everyone is replaceable.” The truth is, when we replace high achievers, we lose more than just a skill set; we lose their unique insights, finesse, and the value they bring to the team.
Many organizations struggle with succession planning because they don’t fully understand what it truly takes to develop future leaders. Meanwhile, those who aren’t high performers observe their colleagues taking on more, working harder, and pushing boundaries. Without recognition or clear paths for growth, this can create a sense of imbalance and frustration. Some team members become reluctant to step into higher roles or push themselves further, fearing they’ll be burdened with an unfair workload or that their efforts won’t be acknowledged. Over time, this can lead to disengagement, resentment, and burnout, further hindering the development of new leaders.
Breaking Free from Individual Performance Mindset
In early career, I viewed myself as an individual contributor, where performance was evaluated and rewarded solely on my own merit. I became what I’d call a “firefighter” high achiever. Whenever things got chaotic, deadlines looming, KPIs in the red, I thrived on jumping in, solving problems independently, and feeling that rush of turning things around. Work became my outlet, a space to apply my skills and creativity, giving me a sense of identity beyond my personal life.
But I’ve also met others who fit this “firefighter” mold, and it’s important to recognize that not all high performers are motivated by the same things. Some chase excellence, others seek status, and many, like me, push themselves to the limit just for the thrill of the challenge. It’s easy to fall into the trap of workaholism, driven by autonomy and the adrenaline of saving a project.
But I soon realized this “firefighter” approach was only temporary and unsustainable. After each crisis was resolved, the same issues often resurfaced because deeper systemic problems, like processes and team dynamics, remained unaddressed. The cycle kept repeating, and I understood that true leadership requires more than quick fixes.
The Turning Point: Embracing Trust and Inclusion
This realization brings light to a vital point: true leadership isn’t just about putting out fires; it’s about fostering a culture where people feel valued, heard, and empowered to grow. It’s about building resilience and driving sustainable progress, not just reacting to crises. This epiphany shifted my focus from being a “Firefighter” to becoming a “People Champion” leading with purpose, inclusion, and intention.
As I began to lead with empathy and purpose, I discovered that creating an environment rooted in safety and trust can truly transform teams. When people feel safe to share their ideas and concerns without fear of judgment, something amazing happens: ideas flow freely, collaboration accelerates, and innovation thrives. It’s not just about making work enjoyable; it’s about unlocking the full potential of every team member.
When team members feel empowered and confident in their abilities, they take the initiative, using their unique strengths to complement others’ and fill in gaps collectively. I realized that as a People Champion, my role isn’t just to solve problems but to coach and support individuals and teams to see and accept themselves, both individually and collectively.
By prioritizing inclusion and trust, we build a resilient culture capable of adapting to constant change, leading to sustainable success. This approach also revealed a powerful truth: fostering a culture where individuals feel valued and supported encourages self-assurance, enabling them to own their work and make meaningful contributions that drive collective achievement.
A Broader Perspective on Leadership and Teamwork
This journey also made me realize that leadership at higher levels, starting from director and above, is often measured by the ability to oversee entire organizations and achieve bonuses tied to organizational success. However, this narrow focus on individual performance can overlook a critical truth: most of us work within teams and are interdependent.
Our success is often deeply intertwined with that of our colleagues, which underscores the importance of instilling a team mindset from the very beginning. Fostering collaboration and shared responsibility isn’t just beneficial; it’s essential for true organizational resilience and growth.
This realization further inspired me to see the value of nurturing leaders and teams who thrive on collaboration, mutual support, and collective success. It also motivated my transition from being a corporate professional to a certified professional coach for individuals and teams.
I believe this approach is the best way to cultivate high achievers with healthy boundaries: creating balanced workloads, minimizing burnout, and improving retention, because when people thrive personally and professionally, everyone wins.
